INTRODUCE
Today, in business no more place for the existence of a director who just know to
sit waiting for customers who purchase without researching their demand,
aspirations as well as director who just know to order and waiting for follower’s
compliance. Context of the development of the country, the market economy has

1. WHAT IS LEADERSHIP ? Leadership is the influencing process of leader and followers to achieve organizational objectives through change. It seems to be one of those qualities that you know when you see it, but is difficult to
describe. There are almost as many definitions as there are commentators. Many
associate leadership with one person leading. Four things stand out in this respect.
- First, to lead involves influencing others.
- Second, where there are leaders there are followers.
- Third, leaders seem to come to the fore when there is a crisis or special
problem. In other words, they often become visible when an innovative
response is needed.
- Fourth, leaders are people who have a clear idea of what they want to
achieve and why.
Thus, leaders are people who are able to think and act creatively in non-routine
situations – and who set out to influence the actions, beliefs and feelings of others.
In this sense being a ‘leader’ is personal. It flows from an individual’s qualities
and actions. However, it is also often linked to some other role such as manager or
expert. Here there can be a lot of confusion. Not all managers, for example, are
leaders; and not all leaders are managers.
2. WHAT IS THE DIFFERENCE BETWEEN LEADERSHIP AND MANAGEMENT ?Here are some other distinctions between managers and leaders - Leadership is setting a new direction or vision for a group that they follow, a leader is the spearhead for that new direction. - Management controls or directs people/resources in a group according to principles or values that have already been established. - Managers administer ; leaders innovate. - Managers maintain ; leaders develop. - Managers control ; leaders inspire . - Managers have a short – term view ; leaders , a long - term view. - Managers ask how and when ; leaders ask what and why. - Managers imitate ; leaders originate. - Managers accept the status quo ; leaders challenge it.
Leadership and management are not entirely different, but they are different in many ways. Comparing leadership and management is more accurately the comparison of a combination of strong leadership and management skill with a level of management skill where the leadership component is missing. It is a difficult comparison to make explicitly, but examples in real life abound! The following matrix offers a good grouping of characteristics to think about for project managers:

3. WHAT ARE THE 3 LEVELS OF LEADERSHIP ANALYSIS? 3 Levels of Leadership Analysis
Organizational behavior is a relatively new, interdisciplinary field of study.
Although it draws most heavily from the psychological and sociological sciences,
it also looks to other scientific fields of study for insights. One of the main reasons
for this interdisciplinary approach is because the field of organizational behavior
involves multiple levels of analysis, which are necessary to understand behavior
within organizations because people do not act in isolation. That is, workers
influence their environment and are also influenced by their environment.
3.1 INDIVIDUAL LEVEL OF ANALYSIS
At the individual level of analysis, organizational behavior involves the
study of learning, perception, creativity, motivation, personality, turnover, task
performance, cooperative behavior, deviant behavior, ethics, and cognition. At this
level of analysis, organizational behavior draws heavily upon psychology,
engineering, and medicine.
Leadership theories that focus on processes within a single individual are rare
because most definitions of leadership involve influence processes between individual.
Nevertheless, a number of researchers have used psychological theories of decision
making, motivation, and cognition to explain the behavior of an individual leader. Self
management involves identifying personal objectives and priorities, managing one’s time
efficiently, monitoring one’s own behavior and it consequences, and trying to learn to be
more effective in accomplishing personal objectives. The potential contribution of
intraindividual approaches to our understanding of leadership is limited because
interpersonal processes are mostly ignored. Understanding intraindividual processes is
helpful for developing leadership theory, but the theory itself should not be focused on
this level of analysis
3.2 GROUP LEVEL OF ANALYSIS
At the group level of analysis, organizational behavior involves the study of
group dynamics, intra- and inter-group conflict and cohesion, leadership, power,
norms, interpersonal communication, networks, and roles. At this level of analysis,
organizational behavior draws upon the sociological and socio-psychological
sciences.
Another perspective on leadership is to view it as a group processes. Two key
topics are the nature of the leadership role in a task group, and how a leader contributes to
group effectiveness. Theories of group effectiveness provide important insight about
leadership processes and relevant criteria for evaluating leadership effectiveness.
Extensive research on small group has identified important determinants of group
effectiveness such as how well the work is organized to utilize personnel and resources,
how much role clarity members have, how much members are committed to perform
their work roles, and the extent to which members trust each other and cooperate in
accomplishing task objectives. Describe how leaders monitor these variables and take
action to correct any deficiencies that would prevent the group from successfully
accomplishing its mission.
Another key question in the group approach is to explain leadership emergence in
formal and informal group. Why are some members more influential than others, what
determines who will be chosen as the group leader, and why are some leaders replaced?
Meetings are a special context for the study of leadership as a group processes. Much of a
manager’s time is spent in formal and informal meeting with people. Meetings are held to
solve problems, make decisions, and coordinate related activities. The key question is
what leadership functions are necessary to make meetings more effective.
3.3 ORGANIZATION LEVEL OF ANALYSIS
At the organization level of analysis, organizational behavior involves the
study of topics such as organizational culture, organizational structure, cultural
diversity, inter-organizational cooperation and conflict, change, technology, and
external environmental forces. At this level of analysis, organizational behavior
draws upon anthropology and political science.
The group approach provides a better understanding of leadership effectiveness than
dyadic or intraindividual approaches, but it has some important limitations. A group
usually exits in a larger social system, and it effectiveness cannot be understood if the
focus of the research is limited to be the group’s internal processes. The organizational
level of analysis describes leadership as a process that occurs in a larger “open system” in
which groups are sub systems.
The survival and prosperity of an organization depends on effective adaptation to the
environment, which means marketing its outputs (products and services) successfully,
obtaining necessary resources, and dealing with external threats. Adaptation is improved
by anticipating consumer needs and desires, assessing the actions and plans of
competitors, evaluating likely constraints and threats (e.g. ., government regulation, input
scarcity, hostile actions by enemies), and identifying marketable products and services
that the organization has unique capabilities to provide. Thus, an essential leadership
function is to help the organization to its environment and acquire resources needed to
survive. Some examples of relevant activities include gathering and interpreting
information about the environment, negotiating agreements that are favorable to the
organization, influencing outsiders to have a favorable impression of the organization and
it products, gaining cooperation and support from outsiders upon whom the organization
is the dependent, and recruiting new members.
Survival and prosperity also depend on the efficiency of the transformation
process used by the organization to produce its products and services. Efficiency is
increased by finding more rational ways to organize and perform the work, and by
deciding how to make the best use of available technology, resources, and personnel.
Some examples of leadership responsibilities include designing an appropriate
organization structure, determining authority relationships, and coordinating operations
across specialized subunits of the organization.
4. EXPLAIN THE THREE LEADERSHIP STYLES ( AUTOCRATIC, DEMOCRATIC AND LAISSEZ - FAIR ) AND IT THEIR EFFECTS. The decision is made without any form of consultation. In LEWIN’S experiment, he found that this caused the most level of discontent. An autocratic style work when there is no need for input on the decision, where the decision would not change as a result of input. And where the motivation of people to carry out subsequent actions would not be affected whether they were or they were not involves in the decision making. Nhà quản lý thường quyết định phần lớn nếu không muốn nói là tất cả mọi việc từ lớn đến nhỏ. Khi nảy sinh vấn đề cần giải quyết, nhà lãnh đạo đánh giá các sự lựa chọn, ra quyết định và trực tiếp hướng dẫn nhân viên những hành động họ cần phải thực hiện.
- Kiểm soát sự thực hiện và cung cấp thông tin phản hồi: Những nhà quản lý thường thiết lập các khâu kiểm soát nhất định để điều khiển quá trình thực hiện công việc. Cách đưa mệnh lệnh của họ thường là: “Hãy quay trở lại gặp tôi vào lúc 11h trưa và báo cáo tóm tắt những công việc mà anh đã làm xong”. Các nhà lãnh đạo này thường xuyên cung cấp thông tin dưới dạng các hướng dẫn cụ thể về cách làm thế nào để cải tiến công việc tốt hơn.- Sự khen thưởng và ghi nhận công việc: Điều gì khiến cho nhà lãnh đạo theo phong cách trực tiếp cảm thấy hạnh phúc? Đó là khi nhân viên dưới quyền làm đúng theo sự hướng dẫn của họ. “Công việc rất tuyệt vời, anh đã làm chính xác những gì mà tôi đã nói với anh”. Đó là câu nói thể hiện thái độ hài lòng của họ đối với nhân viên.Phong cách lãnh đạo trực tiếp rất thích hợp khi có một mệnh lệnh từ cấp trên mô tả những gì cần phải làm và phải làm nó như thế nào. Khi đó, nhà quản lý là người chỉ huy thực hiện nhiệm vụ, làm đúng những gì được yêu cầu. Phong cách quản lý này cũng thích hợp trong trường
hợp các nhân viên còn hạn chế về kinh nghiệm hoặc thiếu những kỹ năng cần thiết để hoàn thành công việc. Nhà quản lý theo phong cách này đưa ra các bước đi và hành động, kiểm soát những khâu quan trọng để các nhân viên có thể dễ dàng hoàn thành nhiệm vụ.4.2 DEMOCRATICIn the democratic style, the leader involve the people in the decision making although the process for the final decision may vary from the leader having the final say to them facilitating consensus in the group. Democratic decision making usually appreciated by the people especially if they have been used to autocratic decisions with they disagreed. It can be problematic when there are a wide range of opinions and there is no clear way of reacting an equitable final decision. Những nhà quản lý sử dụng phong cách này thường tận dụng thời gian để thảo luận các vấn đề về kinh doanh. Điều gì sẽ xảy ra trong một cuộc thảo luận sôi nổi? Sau khi thảo luận cặn kẽ, mục tiêu sẽ được thiết lập. Tận dụng sự thảo luận của nhiều người để kết nối những tài năng và kiến thức của từng nhân viên riêng lẻ để đạt được mục tiêu đề ra là phong cách của nhà quản lý này.- Ra quyết định: “Chúng ta đang gặp vấn đề khó khăn về việc kiểm kê số lượng hàng hóa hiện đang tồn kho. Bạn nghĩ chúng ta nên hành động như thế nào?”. Đó là cách đặt câu hỏi trước khi ra quyết định của các nhà lãnh đạo thuộc phong cách này. Quyết định chỉ được đưa ra sau khi có sự cộng tác và phối hợp của nhân viên. Cả nhà quản lý và nhân viên đều đóng vai trò chủ động, tích cực trong việc xác định vấn đề, đánh giá sự lựa chọn và ra quyết định.- Kiểm soát việc thực hiện và cung cấp thông tin: Nhà quản lý và nhân viên cùng kiểm soát quá trình thực hiện và thảo luận xem cần phải tiến hành những hành động nào. Công việc sẽ đạt được kết quả tốt nhất khi cả hai bên cùng cởi mở và có những điều chỉnh khi thấy cần thiết.
- Khen thưởng và ghi nhận công lao: “Jason, anh đã làm được một điều tuyệt vời khi đưa ra cơ cấu tổ chức như thế này”. Các nhà quản lý ghi nhận những thành quả đóng góp của các nhân viên trong cuộc thảo luận, xây dựng ý tưởng cùng với người khác và gợi mở ra những ý tưởng mới.
Phong cách lãnh đạo dựa trên trao đổi và thảo luận đặc biệt thích hợp khi cần câu trả lời cho các vấn đề như: “Mục tiêu của chúng ta là gì?”; “Tiêu chuẩn chất lượng chúng ta cần là gì?”; “Tiến trình thực hiện công việc nên tiến hành như thế nào?”; “Ai nên làm công việc này?”; “Dạng kiểm soát và thông tin phản hồi nào là cần thiết?”. Phong cách thảo luận thường có hiệu quả khi nhân viên là những người có chính kiến riêng và tự tin nói ra
chính kiến của mình. Nhà quản lý sẽ xác định những gì cần phải làm và làm như thế nào để tăng sự ràng buộc của nhân viên với những gì sẽ xảy ra.4.3 LAISSEZ-FAIRE The laissez-faire style is to minimize the leader investment in decision-making and hence allowing people to make their own decision. Although they may still responsible for the outcome.laissez-faire work best when people are capable and motivated in their own making decision. And where there is no requirement for a central coordination for example in sharing resources across a range of different people and group. Những nhà quản lý sử dụng phong cách này thường giải thích hoặc có những cam kết về các công việc cần được thực hiện và khi nào phải hoàn thành công việc đó. Còn cách thức làm việc thì toàn quyền do người nhân viên quyết định.- Cách thức giao tiếp: Đối với những công việc cần thực hiện, các giao tiếp có thể chỉ là một chiều: “Tôi muốn anh sẽ phát biểu một bài diễn văn 15 phút về chương trình đền bù mới của công ty trong buổi họp ngày thứ Ba”. Trong nhiều trường hợp khác lại là hai chiều: “Chúng ta hãy cùng thảo luận những việc cần làm trong kế hoạch tiếp thị mà anh vừa thiết kế nhé!”. Giao tiếp để xem xét lại những gì đã được thực hiện và cách ngăn ngừa những cản trở trong quá trình thực hiện.- Thiết lập mục tiêu: Cũng giống như cách thức giao tiếp, mục tiêu có thể được nhà quản lý thiết lập ngay hoặc có thể đưa ra sau khi đã thảo luận với nhân viên. Thất bại trong sự giao phó, ủy thác công việc có thể do nhân viên không hiểu nhà quản lý mong gì ở mình hoặc không tự tin vào chính sự giao phó đó. Khi đó, nhân viên thường nói: “Tôi nghĩ ông chỉ muốn gợi ý cho việc thực hiện kế hoạch, chứ không nghĩ ông lại muốn tôi thực hiện kế hoạch này”.- Ra quyết định: “Barbara, công việc đó thực hiện thế nào là quyết định của bạn”. Quyết định thực hiện nhiệm vụ được chuyển cho nhân viên. Người nhân viên có quyền chọ lựa những phương cách thích hợp để đạt được kết quả mong đợi. Nhà quản lý phải tránh “tiếp tục duy trì sự giao phó” khi nhân viên không muốn tự ra quyết định mà tìm cách “trả lại” quyền ra quyết định cho nhà quản lý.
- Kiểm soát quá trình thực hiện và cung cấp thông tin: “Tôi muốn trong vòng 1 tuần, anh phải cập nhật xong toàn bộ dữ liệu cho việc thực hiện kế hoạch”. Nhà quản lý thuộc phong cách này thường quyết định cách thức kiểm soát công việc. Số lần kiểm soát phụ thuộc vào tính chất ưu tiên của nhiệm vụ và người thực hiện nó. Cung cấp thông tin phản hồi là trách nhiệm của nhân viên. Việc giữ để nhà quản lý không nổi giận và mất bình tĩnh, đặc biệt khi kế hoạch bị chệch hướng, là điều rất quan trọng.- Khen thưởng và ghi nhận kết quả: Nhà quản lý thường khen thưởng và ghi nhận những ai chứng minh được khả năng làm việc một cách độc lập. “Helen, bạn đã vượt qua rất nhiều khó khăn để hoàn thành công việc. Bạn đã tìm ra được cách giải quyết công việc rất tốt. Thật tuyệt vời”.
Phong cách lãnh đạo này rất thích hợp khi nhân viên là người hiểu biết, có kỹ năng và động lực để hoàn thành công việc. Bởi vì, những nhân viên có kinh nghiệm sẽ không cần một nhà quản lý nói rằng họ phải làm gì. Họ muốn tự do lựa chọn cách thức thực hiện công việc. Phong cách lãnh đạo này cũng tạo cho các nhà quản lý có nhiều thời gian để dành cho việc thực hiện các nhiệm vụ khác như xây dựng các tiêu chuẩn, suy nghĩ chiến lược và lên kế hoạch.

overarching goal of self-managing teams is to find solutions to problems.
Features of self managed team consist of sharing the role of leadership, high self
managing, discussing openly in order to reach a decision that is democratic, controlling
activities of the team, dare to be responsible the whole task, all is basing on individual
and team result .
Self managed team can reduce expenditures in management, upgrading quality of
products and customer service, cutting eliminating the middle steps, reducing damaged
lost of products, and bringing into play many flexible way into production. Besides
economical benefits, it also helps to train profession to members. Ability to react quickly
to fluctuations of market also higher.
In order to work effectively, the self managed team needs the help and support
sufficiently to their requirement of self – managed. One of harder aspect in working with
self managed team is psychological matters: the leader needs to abandon power but still
has to supervise progress of group. Matters to be noted:
- The team often respond effectively when they are self managed in all
matters .
- The teams are responsible in establishing high targets for themselves
- That team concentrates focuses in satisfying the customers .
- Always maintain well quality of products .
- The team can request support when it is necessary only when it is necessary.

Trong quá trình lãnh đạo để thực hiện chính xác việc thay đổi một vấn đề nào đó ta cần phải trải qua theo trình tự 4 giai đoạn của qui trình chuyển đổi 6.1 Giai đoạn 1 : Recognize need for change Nhà lảnh đạo cần phải làm thế nào để nhận biết được nhu cầu thay đổi trong Doanh Nghiệp của mình ,chúng ta có thể áp dụng hai công cụ SWOT , PEST để thực hiện công việc này , sau khi nhận biết được nhu cầu thay đổi thì nhà lảnh đạo mới chuyển sang giai đoạn kế tiếp6.2 Giai đoạn 2 : Create a new vision Trong giai đoạn nay nhà lảnh đạo cần tạo ra được một tầm nhìn mới phù hợp với sự phát triển trong tương lai , để việc chuyển đổi đúng hướng và mang tính hiệu quả cao. Đây là giai đoạn quan trong đòi hỏi nhà lảnh đạo phải có tầm nhìn xa từ đó tạo ra một đinh hướng phát triển mới và mang tính khả thi , từ đó tạo ra sự kích thích ,lòng ham muốn,sự phấn đấu làm việc của những người đi theo 6.3 Giai đoạn 3 : Manage Transition Sau khi tao ra đươc tầm nhìn mới và hướng nhân viên của minh theo tầm nhìn mới này thì nhà lảnh đạo phải biết quản trị sự chuyển đổi này ,xem nhân viên của mình có đi đúng hướng theo sự chuyển đổi này không ,nếu không đúng theo sự chuyển đổi thì phải điều chỉnh ngay ,trong giai đoạn này sự quan sát theo dõi của nhà lảnh đạo là rất quan trong6.4 Giai đoạn 4: Institutionalize the changeSau khi kiểm tra sự chuyển đổi đã hoàn tất thì giai đoạn này nhà lảnh đạo cần định chế hóa tiến trình chuyển đổi này nhằm xác định tiến trình chuyển đổi này được tất cả thành viên trong công ty thực hiện một cách đồng loạt và thống nhất
7. WHAT ARE THE STAGE OF CHANGE PROCESS? Stages In The Change Process

Change process theories describe a typical pattern of events that occur from the
beginning of a change to the end. The change process can be divided into three phases:
unfreezing, changing, and refreezing.
7.1 UNFREEZING
People come to realize that the old ways of doing things are no longer
appropriate, and that change is needed. This recognition may occur as a result of
an obvious crisis, or from the leaders’ efforts to describe threats or opportunities
not yet apparent to most people in the organization. An organizational “catharsis”
of some kind is often necessary before the shell of complacency and self-
righteousness is broken open, and prejudices against major change removed.
The Unfreezing stage is probably one of the more important stages to
understand in the world of change we live in today. This stage is about getting
ready to change. It involves getting to a point of understanding that change is
necessary, and getting ready to move away from our current comfort zone. This
first stage is about preparing ourselves, or others, before the change (and ideally
creating a situation in which we want the change).
7.2 CHANGING
People look for new ways of doing things and select an appropriate and
promising approach. Kurt Lewin was aware that change is not an event, but rather
a process. He called that process a transition. Transition is the inner movement or
journey we make in reaction to a change. This second stage occurs as we make the
changes that are needed. People are 'unfrozen' and moving towards a new way of
being. That said this stage is often the hardest as people are unsure or even fearful.
7.3 REFREEZING
The new approach is implemented and it becomes established. Kurt Lewin refers to
this stage as freezing although a lot of people refer to it as 'refreezing'. As the
name suggests this stage is about establishing stability once the changes have been
made. The changes are accepted and become the new norm. People form new
relationships and become comfortable with their routines. This can take time.
Through the three 3 above stages we also can see how is their importance in
the process of development of an organization, in details that problem is shown
through shifting of model of organization of our company as follows :
In the year 2000, our Company is a State –owned Company managed by the
State sales production effectiveness is not high, in front of the situation of the
national economy is on the road of international integration. At the time Board of
Leader proposes the change of the form of the Company to become a Joint Stock
Company in order to promote production –sales to bring back high result to
organization and cadres, employees, workers.
In the year 2003, our Company officially shifted the form of business to
become a Joint Stock Company and step by step sales production activities of
Company already brought back improved results. The first steps of that change,
Board of Leaders faced difficulties in the task of structuring the Company.
However Board of Leader already created trust in the thinking of all cadres
employees of the Company, results of change already brought back practical
achievements for the life of employees.
Until now, along with the development strategies of the Company all share holders
of Company see that stability and long term development already built by Board of
Leader is completely practical...
All three phases are important for successful change. An attempt to move
directly to the changing phase without first unfreezing attitudes is likely to meet
with apathy or strong resistance. Lack of systematic diagnosis and problem
solving in the changing phase will result in a weak change plan. Lack of attention

8.2 Give Praise and RecognitionNhà lảnh đạo phải biết nhìn nhận và ca tụng những đóng gớp ,sự cống hiến sức lực của nhân viên đồng thời phải có sự khen thưởng cho những cá nhân nào có những đóng gớp và cống hiến đó ,nhằm tạo sự thỏa mãn , hài lòng và phấn đấu trong công việc của nhân
viên để từ đó nhân viên sẽ cống hiến hết khả năng ,làm việc không biết mệt mỏi nhằm phát triển công ty và để xứng đáng với những vì mà công ty dành cho họ8.3 Avoid Blame and EmbarrassmentNhà lảnh đạo phải biết tránh những tránh việc như la mắng ,quát tháo nhân viên trước đám đông , tránh biêu xấu làm người khác bối rối ,vì những công việc này sẽ làm mất lòng các thành viên trong công ty ,đồng thời nó sẽ phá vỡ mối quan hệ làm việc giữa các thành viên đã bỏ công xây dựng và phát triển trước đây 8.4 Focus on Behavior Not the PersonNhà lảnh đạo phải biết thay đổi hành vi của cấp dưới theo chiều hướng phù hợp với những công việc của công ty ,trong nguyên tắc này điều quan trọng nhất là nhà lảnh đạo phải tập trung vào hành vi của con người chớ không tập trung vào con người 8.5 Don’t Criticize
Phê bình củng là công việc mà nhà lảnh đạo cần phải tránh , nếu nhân viên có sai xót
trong công việc thì nhà lảnh đạo cần phải gớp ý và chỉ dẫn thêm cho nhân viên để họ có
đủ tự tin vượt qua những khó khăn trong công việc . Vì Nhà lảnh đạo giỏi là nhà lảnh đạo
biết nâng đỡ và định hướng nhân viên vượt qua những khó khăn trong công việc chớ
không phải là người phê bình giỏi khi nhân viên vấp ngã trong công việc
8.6 Give Specific Feedback
Nhà lảnh đạo phải biết đưa ra phản hồi một cách cụ thể để nhân viên có được những thông tin chi tiết , những kinh nghiệm đáng giá để vươt qua khó khăn và hoàn tất tốt công việc . nhà lảnh đạo giỏi là nhà lảnh đạo không quan tâm đến quá khứ nhân viên đã làm gì ,mà chỉ quan tâm đến tương lai nhân viên phải làm gì và làm như thế nào để đạt kết quả tốt nhất 8.7 Have Employees Assess Their Own PerformanceNhà lảnh đạo còn phải biết để cho nhân viên tự đánh giá việc làm của họ ,kết quả công việc mà họ đạt được ,công việc này sẽ giúp cho nhân viên cảm thấy đươc tôn trong , và sẽ tự tin hơn trong công việc củng như trong việc nhìn nhận ra những sai sót để từ đó họ có thể rút ra đươc những kinh nghiệm quý báo từ chính bản thân họ8.8 Give Coaching FeedbackNhà lảnh đạo phải biết phản hồi lại công việc kiềm cập huấn luyện cho nhân viên biết ,tái đánh giá lại cùng với họ , để nhân viên biết được những kết tốt nào họ đã đạt được , và những kết xấu nào cần phải khắc phục , điều này sẽ giúp cho công việc kềm cập và huấn luyện đạt kết quả tốt hơn

các thành viên trong công ty hiểu rỏ , từ đó công việc đào tạo và huấn luyện sẽ được thực
hiện một cách đồng nhất và đem lại hiệu quả cao nhất

Nhà lảnh đạo cần phải biết đưa ra những thông tin phản hồi một cách chính xác ,đúng
thời gian , thường xuyên và uyển chuyển
